How to Assess and Address Your Organization’s Salary Structure

World at Work episode 159 How to Assess and Address Your Organizations Salary Structure

“A compensation strategy keeps you from making reckless decisions.”

When an employee tells you they deserve a raise, it can be easy to feel caught off guard. You do not want to lose a good employee, but you also cannot make compensation decisions based on fear.

That is why I encourage leaders to have a deliberate compensation strategy before someone asks for more money.

Start by understanding the market. Every two to three years, research what comparable roles are paying. Look at multiple sources and establish a competitive salary range for each position. I prefer creating three points within that range based on what it means to perform at an entry, target, or senior level.

That structure gives you something objective to return to when an employee asks for a raise or brings you a competing offer. Sometimes new information should prompt another look at the market. Certain positions can increase in value faster than others. If the research shows your compensation is no longer competitive, make an adjustment. If your range is still fair, you can communicate that with confidence.

Annual adjustments should also be intentional. Cost-of-living increases account for changes such as inflation. Merit-based increases recognize when an employee has progressed within the role. Someone who began at a junior level may now be performing at the target level. Another employee may have developed into a senior-level contributor. Your compensation structure should provide a way to recognize that growth.

Of course, compensation cannot be separated from the financial health of the organization. You need to pay people competitively while making sure the business can sustain those salaries.

Fair compensation does not mean saying yes every time someone asks for more money. It means having a thoughtful process for making those decisions consistently. When employees understand that process, you can replace uncertainty with a clearer path for growth.
